Women of color make up a significant number of women working in the nonprofit sector, accounting for almost 40% of female employees (Biu, 2019), yet their representation in nonprofit leadership positions over the years have been minimal (Biu, 2019). The purpose of this paper is to identify and explore the unique set of barriers women of color, working in human service organizations, face in their goals in obtaining leadership positions within the nonprofit sector. This study utilizes both a descriptive and exploratory design, starting with a survey to human service organizations in the Southern California region in hopes to identify the barriers to leadership, women of color believe they face in their aspirations to career advancement. In the second part of this study, semi-structured interviews with current nonprofit leaders who identify as a person of color, will be conducted to provide narrative accounts from of how current female leaders in the industry overcame such challenges - providing insight into how future nonprofit leaders who identify as women of color can navigate through systemic racial and gender barriers in the workplace. As nonprofits continue to grapple with the issue of leadership diversity within their organizations, this study hopes to highlight the distinct obstacles and perspectives of women of color needed to further goals of diversity, equity, and inclusion in the nonprofit sector.

This research examined women in leadership positions, with a specific focus on minority women and nonprofit organizations. A comprehensive review of existing literature was conducted, a content analysis using The San Francisco Business Journal's 2018 Book of Lists was performed, and commentaries from four female professionals in their respective professional workplaces were used as supplemental information. There are multiple factors and influences to prepare women for leadership positions, meaning those in authority with C-Suite, Executive, or Director level titles. The path to leadership for minority women is even more complex than for white women or men. They face a variety of additional barriers in obtaining professional leadership positions. For the purposes of this project, minority women were defined by an identifying race/ethnicity other than white or Caucasian, and included a perspective of a woman whose sexual orientation was not heterosexual. The findings in this research project add to the existing literature on women in leadership, particularly minorities, and endorsed the need for organizations to build and commit to a sustainable pipeline model which includes personal, internal, and external resources and factors that will most effectively contribute to women's advancement in the workplace.

As a graduate student earning both a Master of Arts in Social Justice and Human Rights and a Graduate Certificate in Nonprofit Leadership Management, I have tried to bridge the theoretical and the empirical in a meaningful way. A problematic chasm between the nonprofit professional and the client being served existed, and I wanted to research this chasm. I wanted to understand what challenges a woman of color faced if she was both a client and a nonprofit professional, possessing dual identities and engaging in a sort of welfare system border crossing. There was a gap in the academic research on women in the nonprofit sector, more specifically the charitable, human services sector, and there was little to no research on women who have been both clients and caseworkers. Therefore, I conducted a series five of in-depth, semi-structured interviews with women of color working at a local food bank. As an employee of the food bank, I recorded my own observations and field notes in order to write a feminist institutional ethnography. I employed interpretive, less conventional design methods, which were aligned with my commitment to social justice. The research highlighted many negative stories about oppression and exclusion women faced in the nonprofit sector. It also confronted the problematic stereotype welfare recipients, specifically women of color, are faced with as a result of the politics of disgust and dominant myth of the welfare queen. The research sought to explain how and why women of color transition in and out of the welfare state, and how they manage to work within a food bank, where they are constantly surrounded by inequalities.
